You Hired 10 People. Why Does It Still Feel Slow?

More people can add capacity, but onboarding and coordination may absorb the gains. Team-size research points to context—not a magic number—as the key.

Hiring adds potential capacity, but it does not turn into usable output overnight. New people need time to learn the work, while experienced teammates spend time answering questions, coordinating dependencies and integrating contributions. That can make a team feel slower at first—but research does not show that larger teams are always less productive, and “10 people” is not a proven tipping point.

Why hiring can add work before it adds speed

A hire brings skills and the possibility of more parallel work. The team also takes on onboarding, clarification, scheduling, handoffs and decisions about how contributions fit together. Until a new teammate understands the product, processes and ownership boundaries, experienced people may divert time from their own work to help them get there.

A 2011 system-dynamics paper on Brooks’ Law models how training and learning time, along with existing members’ support for new hires, can offset near-term capacity gains. The model’s effects depend on actual productivity, communication and learning-curve conditions; it does not establish a universal delay or predict how long a particular team will take to recover. Coordination is not just code handoffs. In a 2009 survey answered by 775 Microsoft software engineers, schedules and features were more common coordination objects than code or interfaces. Respondents associated more communication and personal contact with smoother interactions across teams. Those findings describe software engineers at one company, not every workplace. Microsoft Research’s study of coordination in large-scale software teams.

Team size alone does not explain performance

The strongest broad evidence here is a 2023 meta-analysis. It reported a corrected population correlation of zero between team size and task performance (ρ = .00; 95% CI −.03 to .03), but also found meaningful variation across studies. The average is not a rule for an individual team: task complexity and coordination requirements help determine whether added people help or hinder. The authors caution against assuming that more members are inherently beneficial or harmful. Bernerth et al., “The more the merrier or too many cooks spoil the pot?”

One possible implication from the meta-analysis is that adding people may be harder on comparatively less complex work with high coordination demands than on complex work where specialized expertise and clearer roles allow distinct contributions. That is a way to frame the trade-off, not a guaranteed outcome.

Why the answer can differ by kind of work

Specialized contributions can make a larger team worthwhile

In a 2016 online crisis-mapping experiment, 47 teams with sizes ranging from 1 to 32 worked on a complex task. The largest teams outperformed an equivalent number of independent workers on that task, even though team members exerted less overall effort than independent workers. This is evidence that collaboration can pay off in a particular setting—not proof that every larger team will do better. Watts, Mao and Suri’s study.

Tightly coupled software work can create integration costs

An analysis of 58 open-source software projects, more than 580,000 commits and over 30,000 developers found a negative relationship between team size and productivity in its data. Growth in the network of people co-editing work was a possible explanation. The result concerns open-source software projects and does not establish that headcount itself caused lower productivity in other settings. What Brooks’ Law does—and does not—say

Brooks’ Law is conventionally summarized as “adding manpower to a late software project makes it later.” It describes a particular problem: bringing people into a late software project can require training and communication at a point when time is already constrained. It is not a law that every hire in every industry makes work slower.

Chernoguz’s 2011 model says the effect depends on constrained resources and on real learning and communication conditions. In other words, whether a late-project hire helps depends on what work remains, how quickly the person can contribute and how much support the team must provide. Read the system-dynamics analysis.

Diagnose where your team’s time is going

“Slow” could mean longer cycle time, fewer completed tasks, delayed responses, lower quality or slower decisions. The studies above do not define your team’s metric or reveal where its work is waiting. Before concluding that headcount is the problem, compare the work and the bottlenecks.

  • Task complexity and specialization: Does each person bring expertise needed for distinct work, or are several people duplicating effort?
  • Coordination intensity: How often must people synchronize schedules, decisions, dependencies or interfaces?
  • Work divisibility: Can contributors make progress independently, or must many people integrate their work closely?
  • Onboarding burden and timing: How long does it take a new hire to contribute, and who is spending time helping them learn?
  • Outcome: Which measure is actually worse—cycle time, volume, quality, responsiveness or decision speed?

These are practical diagnostic questions, not interventions proven by the cited studies. Look for where work waits, where ownership is unclear and which dependencies require coordination; then track the outcome that matters before and after a change. A project-management tool may help make schedules or dependencies visible, but the cited research does not evaluate tools or show that software will fix a particular team’s slowdown.

Frederick P. Brooks Jr.’s The Mythical Man-Month is a relevant classic on software project management and the context behind Brooks’ Law. Its focus is software projects, so it is narrower than the general workplace question of why a newly expanded team feels slow. Wiley’s excerpt from The Mythical Man-Month.
