Mentorship was strongly associated with later scientific achievement in a 2020 study of nearly 40,000 researchers—but the findings do not show that a mentor causes success or guarantee it for any individual. The study also found that protégés’ success was associated with developing research topics distinct from their mentors’ and coauthoring only a small share of their work with them.
What the study found
Yifang Ma, Satyam Mukherjee, and Brian Uzzi’s 2020 paper, “Mentorship and protégé success in STEM fields”, examined publication and mentorship records for nearly 40,000 scientists. The researchers analyzed 1,167,518 papers in biomedicine, chemistry, mathematics, and physics from 1960 to 2017.

The authors compared protégés of mentors who later won prizes with matched protégés of other mentors. The comparisons accounted for similarities in mentors’ records and reputations and in protégés’ expected talent and success. Across their models, which explained 34–44% of the variance in protégé success, they reported these relative likelihoods:

|---|---|---|
| Prizewinning | 2.1 times as likely | Protégés of future prize-winning mentors versus matched protégés of other mentors |
| Election to the National Academy of Sciences (NAS) | 1.4 times as likely | Same matched comparison |
| The study’s “superstar” outcome | 1.5 times as likely | Same matched comparison |
“Superstar” is the study’s defined measure of high scientific recognition and performance, including top citation standing and prize-related achievement; it is not a general label for any highly successful scientist. The estimates are relative comparisons, not absolute probabilities. They should be read separately by outcome rather than as one overall multiplier.

What the study says about mentors and research independence
The authors’ broad conclusion was that mentorship “strongly predicts protégé success across diverse disciplines.” They also found that protégés of future prize-winning mentors were more likely to pioneer original research topics and to become “midcareer late bloomers.” In their data, success was not highest among protégés who simply followed a mentor’s research topic or coauthored a large share of their papers with that mentor.
The authors summarized this pattern by writing that protégés did their best work when they broke from mentors’ research topics and coauthored only a small portion of their overall research with them. That is a conclusion about the observed dataset, not evidence that a protégé can cause success by switching topics or limiting collaboration. It also does not mean that working in a mentor’s field or publishing with a mentor is inherently harmful.

How strong is the evidence?
The study used a large dataset and matching and modeling to compare scientists with similar observed characteristics. Those methods strengthen the analysis, but they cannot rule out every difference between groups. The study is observational: it identifies associations, not proof that mentorship—or any particular mentoring practice—caused the outcomes.
Its findings apply most directly to scientists in the four studied fields whose publication and mentorship histories could be analyzed over 1960–2017. They should not automatically be generalized to every STEM discipline, career stage, institution, or form of mentorship. The authors’ models explained 34–44% of the variance, which is substantial explanatory power within those models but also means they did not account for all variation in the outcomes.

How this fits with other mentorship research
A 2018 Nature Communications study examined 18,856 researchers with both graduate and postdoctoral training, mainly in biomedical science with an emphasis on neuroscience. It investigated how intellectual synthesis in mentoring related to academic career outcomes. Because it studied a different population and question, it is related evidence, not a replication of Ma, Mukherjee, and Uzzi’s findings. Read the 2018 study.
The National Academies’ The Science of Effective Mentorship in STEMM is a practical further-reading resource. Its recommendations include more research designs capable of supporting causal and longitudinal conclusions about mentoring processes and outcomes.

What a researcher or mentor can take from it
- Treat the estimates as evidence of association. A prize-winning mentor may be one useful signal in a scientific career, but the study does not establish a personal outcome or a causal effect.
- Make room for intellectual independence. The study’s results support taking seriously the possibility that protégés benefit from developing distinct research directions; they do not prescribe a particular topic or collaboration ratio.
- Look beyond one success measure. Prizewinning, NAS election, and the study’s “superstar” outcome had different relative estimates, so “success” is not a single interchangeable result.
- Keep the study’s boundaries in view. The evidence concerns four fields and historical records through 2017, not every mentoring relationship or current career system.
