What happens when an AI interviewer evaluates an AI-generated candidate?

Short answer: an AI interviewer may give an AI-generated candidate a polished, high score because both systems favor recognizable patterns such as relevance, confident structure, complete phrasing and rubric keywords. That score can be consistent while saying little about whether a human applicant can perform the job. AI-assisted candidates have outscored unaided candidates in a preregistered experiment, automated ratings can be faked and can vary more than human ratings, and an AI judge has preferred dialogue produced by a second optimizing agent. However, no published study has run a fully autonomous AI interviewer against a fully autonomous AI candidate in a real hiring decision. Treat the result as an answer-quality signal, then verify capability with work samples, technical tasks, references and probing follow-up questions.

What an AI-versus-AI interview would actually measure

In a typical automated interview, the candidate-side system receives a job description, résumé and prompt. It drafts an answer that maximizes apparent relevance, confidence, completeness and likely rubric terms. The interviewer-side system then analyzes the response for semantic match, structure, fluency, sentiment and signs associated with competency.

When both systems have learned from overlapping examples of “good” interview language, the candidate can produce text that is unusually easy for the evaluator to recognize. The evaluator may therefore estimate, “This answer resembles high-scoring examples,” rather than, “This person can perform the work.” The score can be internally stable and still have weak external validity.

That mechanism is a reasoned interpretation of several adjacent studies, not a result from a live autonomous AI-on-AI hiring trial. The evidence supports plausible score inflation and gaming; it does not establish that an AI interviewer will always detect, reject or favor generated answers.

What the strongest evidence shows

Study or dataset Participants or setting Finding What it means for an AI-generated candidate
Canagasuriam, Lukacik and colleagues, International Journal of Selection and Assessment (2024) 245 participants in a preregistered asynchronous video-interview experiment; groups used no ChatGPT, ChatGPT verbatim or personalized ChatGPT assistance The two ChatGPT conditions received considerably higher overall-performance and content scores than the non-ChatGPT condition Assistance can improve the signals an evaluator rewards, even when the underlying applicant has not changed
Szandała (2025), comparative DevOps interview assessment Human and AI evaluations of the same type of technical interview task AI assessment was faster and less consistent; average scores did not differ significantly from human reviewers Speed is not the same as validity, and a high score may depend on prompt, model or evaluator stability
Hickman and colleagues (2025) Study comparing susceptibility to faking in AI interview ratings with susceptibility in human ratings Fakability was treated as a central measurement issue Wording, pacing and coached presentation can raise ratings without proving job competence
De Baer and colleagues, ACL GEM² Workshop (2025) Synthetic human-resources interview dialogues judged by a large language model A two-agent, dual-prompt generation method achieved a 2-to-10-times higher pairwise win rate than single-prompt generation, at sixfold token cost An optimizing candidate agent can search for responses an AI judge prefers
Jabarian and Henkel, Voice AI in Firms, SSRN (2025/2026 revision) Natural field experiment with 70,000 applicants randomly assigned to human recruiters or AI voice agents The abstract reports that applicants interviewed by AI agents were 12% more likely to receive offers, with no decline in productivity among hired workers AI interviewers can change selection outcomes at scale, although this study involved human applicants rather than AI-generated candidates
Lui, Lai, Zhu and Ngowi, Academy of Management Proceedings (2024) Field survey of 125 university applicants Examined fairness, trust in AI, augmentation and applicant satisfaction in AI selection interviews Acceptance depends on transparency and perceived fairness, not only technical scoring

These results are adjacent rather than interchangeable. One study concerns people using an AI assistant, another concerns AI scoring of human interviews, another concerns synthetic conversations judged by an AI and another concerns AI interviewers speaking with human applicants. None proves the outcome of two autonomous systems making a real hiring decision.

Why an AI candidate can score well without being competent

Rubric optimization

Automated interview systems often translate a broad competency into observable proxies: a direct answer, a logical sequence, examples, measurable outcomes and vocabulary associated with the role. A generated response can deliberately include each element. It may follow a situation-task-action-result pattern, mention the tools in the job description and end with a quantified result, regardless of whether the candidate has performed the task.

Shared training patterns

Candidate and evaluator models are exposed to similar professional language. A response that mirrors the evaluator’s learned examples is easier to classify as relevant and competent. This is not the same as the evaluator recognizing “its own writing”; it is pattern compatibility between models trained on overlapping language.

Low-cost iteration

A human has limited time to test alternative answers. A candidate-side system can generate several versions, score them against a prompt or rubric and select the one with the strongest apparent fit. The De Baer study illustrates this search effect: a second agent that critiques or improves a draft produced substantially more winning synthetic dialogues than a single prompt, but consumed six times as many tokens.

Presentation effects

Fluency, complete sentences, calm pacing and an organized narrative can influence perceived competence. If a system analyzes audio or video, it may also use timing, sentiment or vocal features. Those signals can be polished independently of practical ability, creating a gap between interview performance and work performance.

Can an AI interviewer tell that an answer was AI-generated?

Not reliably: published findings do not establish that an evaluator can consistently identify AI-generated answers. An evaluator might flag unusual phrasing, timing, latency, eye movement or a mismatch between résumé details and follow-up answers, but a polished answer can look like ordinary professional communication. A detector trained on one model or one generation style can miss another style, and an applicant can edit or personalize generated text.

Detection is also the wrong primary test. A genuine candidate can use tools for translation, accessibility or rehearsal, while a human can memorize scripted answers. The consequential question is whether the applicant can explain decisions, adapt to new facts and complete representative work. A binary “AI or human” label cannot establish those capabilities.

Validity, consistency and fakability: the decision tests

Test Question to ask Risk in an AI-versus-AI exchange
Validity Does the score predict performance on the job? The system may reward resemblance to high-scoring answers rather than task ability
Consistency Would another prompt, model or reviewer produce a similar result? Small wording changes can alter generated answers and automated ratings; comparative evidence found AI ratings less consistent
Fakability Can a person raise the score by changing wording, pacing or keywords? A candidate agent can optimize directly against the evaluator’s visible or inferred rubric
Human oversight Which claims require independent verification? Employment history, technical depth, judgment and communication under uncertainty may not be established by polished dialogue
Applicant experience Do applicants understand the system and regard the process as fair? Opaque scoring can reduce trust, especially when people cannot challenge an automated result

What happens at each stage of the loop

  1. Input assembly: the candidate model receives the vacancy, résumé, prior answers and the current question.
  2. Answer generation: it drafts a response optimized for relevance, confidence, completeness and likely rubric keywords.
  3. Signal extraction: the interviewer model evaluates content and may score structure, sentiment, fluency or apparent competency.
  4. Adaptive questioning: if the interviewer is configured to ask follow-ups, the candidate model can use each question to refine its strategy.
  5. Decision output: the system produces a score, recommendation or shortlist. That output can be consistent with the model’s criteria while remaining disconnected from real job performance.

A fully autonomous loop could become an arms race: one model infers what the other rewards, then generates increasingly legible answers. Without an independent task, both sides can converge on language that satisfies the scoring interface.

How employers should verify an apparently excellent AI-scored interview

Use a representative work sample

Ask the finalist to perform a task that resembles the job: debug a small program, analyze a dataset, draft a customer response, plan a project or diagnose a failure. Give the same instructions, time limit and permitted-tool policy to every candidate. Score the artifact with a predefined rubric and retain it for audit.

Add novel follow-up questions

Change an assumption from the original answer and ask the candidate to recalculate, defend a trade-off or explain what would make the approach fail. Generated scripts are less useful when the applicant must reason about information that was not in the prepared prompt.

Check factual claims

Ask for dates, personal responsibilities, decisions made and lessons learned, then compare those details with work samples and references. A confident narrative is evidence of communication, not proof that the events occurred.

Separate screening from the final decision

Automated scoring can help prioritize a large queue, but a trained reviewer should inspect borderline cases, unusual profiles and any decision with legal, safety or substantial livelihood consequences. Record the rubric, model version, prompt, reviewer identity and override reason so an applicant can receive a meaningful explanation.

Publish the operating rules

Tell applicants whether AI is used, what signals are evaluated, whether assistance is allowed, how long recordings are retained and how to request an accommodation or human review. Transparency addresses the fairness and trust concerns documented among university applicants, even though it cannot by itself prove that a score is valid.

What candidates should do when an AI recruiter is involved

  • Read the employer’s tool policy. If assistance is prohibited, do not submit generated answers; if it is allowed, disclose the form of assistance requested.
  • Prepare truthful examples with specific actions, constraints and outcomes rather than memorized buzzwords.
  • Expect follow-ups that test the reasoning behind an answer. Understand every claim you make.
  • Ask how automated ratings are used, whether a person reviews them and how to request an alternative format for accessibility or privacy reasons.
  • Keep records of submitted materials and interview instructions in case the process needs clarification.

What the 12% offer result does and does not show

The 70,000-applicant field experiment reported by Jabarian and Henkel found that applicants interviewed by AI voice agents were 12% more likely to receive offers; the authors also report higher job starts and retention with no decline in productivity among hired workers. This is important evidence that the interviewer itself can affect selection outcomes. It is not evidence that an AI-generated candidate will receive a 12% advantage. The participants were human applicants, and the abstract does not establish that the advantage came from generated answers, lower interviewer bias, different pacing or another process effect.

Bottom line for a hiring decision

An AI interviewer may reward an AI-generated candidate because generated language is optimized for the same patterns the evaluator learned to score. Existing studies make score inflation, model-to-model optimization and rating fakability plausible, while also showing that AI assessment can be fast and comparatively inconsistent. They do not establish a universal detector or a guaranteed AI preference.

Use automated interviews as one screening input. Before hiring, require independently scored work, adaptive questioning, reference or credential checks and a documented human review. Those controls test whether the person can do the job instead of merely producing an answer that another model recognizes as excellent.
