What “workplace culture” means in a game studio
Culture is not the game room, free food or a mission statement. For a candidate, it is the set of repeated practices that determine what happens when a milestone slips, a publisher changes scope, or someone raises a concern. Examine seven operating realities:
Do these 3 things before closing this tab:
1Fix the driver behind crashes, sound loss and screen glitches2Clear out junk files and repair common Windows errors3Scan for outdated or missing drivers - takes under a minute- How often people work beyond scheduled hours, and whether that extra time is predictable.
- How scope, priorities and staffing are changed when deadlines move.
- Whether your actual duties match the job description.
- How salary, overtime, bonuses, time off and benefits work in your location.
- What happens when a project is cancelled, delayed or underfunded.
- How managers give feedback, resolve disagreement and make decisions.
- Whether employees can report problems safely and see a response.
A studio can have a friendly social atmosphere and still have damaging workload or management practices. Conversely, a demanding production period can be manageable when it is exceptional, paid or compensated, planned in advance and followed by genuine recovery time. Your task is to learn the pattern, not to label a company from one conversation.

Use industry surveys as context, not as a studio rating
Worker surveys show why detailed questioning matters, but none can predict the experience on a particular team. The populations, countries, dates, wording and response pools differ; some include people outside a conventional employee population. Treat the figures below as prompts for verification.
| Source and scope | Reported finding | How to use it |
|---|---|---|
| Gameworkers.org, survey conducted March–August 2023; results page remained open for additional responses | Half of respondents reported experiencing crunch in the preceding two years. | Ask for the frequency, length and recovery arrangements of the team’s last crunch periods. The survey notes that wording can affect how workers report overtime. |
| Gameworkers.org, same survey | 52.1% said they performed duties associated with another job title. | Confirm which responsibilities belong to your role and who absorbs work when a position is vacant. |
| Financial Services Union, Ireland games-industry survey released May 8, 2025 | 65.1% said low pay was an issue; 24.4% said they regularly worked more hours than they were paid. | Check the offer, overtime rules and time recording for the relevant Irish role. These are Ireland respondent findings, not a universal rate. |
| UNI Global Union, survey described as covering 29 countries (publication listing approximately 2022) | Respondents identified low pay (66%), excessive work hours (43%), inadequate benefits (43%) and discrimination and/or sexual harassment (35%) as dissatisfaction drivers. | Ask how the studio handles pay progression, hours, benefits and reports of misconduct. Do not combine these percentages into a global industry score. |
IGDA’s Developer Satisfaction Survey program examines developer quality of life and satisfaction, but its population includes professionals and academic participants and is not a rating of your prospective employer. An IATSE announcement about its 2024 survey said workers reported that layoffs and understaffing could worsen conditions; it does not establish the risk at any specific studio.
Prepare before the interview
Read the job description for scope clues
Mark every verb that could hide additional work: “wear many hats,” “own the full pipeline,” “support other disciplines,” “fast-paced,” or “shipping focused.” These phrases are not proof of a problem, but they tell you where to request examples. Write down the responsibilities that are explicitly listed so you can compare them with what interviewers describe.
Research the project’s stage and dependencies
Ask whether the role supports pre-production, a live service, a scheduled launch or post-launch support. A milestone-driven team may have temporary peaks; a live game may have recurring emergency work. You need the schedule, staffing assumptions and decision-makers for this specific team, not only the parent company’s public reputation.
Build an identical question sheet
Use the same core questions with the hiring manager, a potential peer and a recruiter. Record the date, person’s role and exact example. Consistency across interviews is more useful than a polished answer from one spokesperson.

Questions that reveal hours and crunch
Ask about the last two milestones
Use questions that require a time-bound answer:
- “How often has this team worked beyond its scheduled hours in the last two milestones?”
- “What was the longest recent crunch period, and how many weeks did it last?”
- “What time did people typically stop working during that period?”
- “How were overtime, time off or schedule adjustments handled for this role and location?”
- “Can you describe a recent deadline or scope change that did not lead to extra hours?”
Follow up when someone says “we rarely crunch”: “When was the last exception, what caused it, and what changed afterward?” Ask a peer whether the manager’s description matches their experience.
Distinguish policy from pressure
Extra hours can be management-driven, peer-driven or self-imposed. A written policy may say overtime requires approval, while an unwritten expectation rewards people who stay late. Ask whether employees can decline additional hours without losing performance credit, and whether production plans include a recovery period after an intense push.
Quick wins for a faster PC:
Scan for outdated or missing drivers - takes under a minuteDriver Scan →Clear out junk files and repair common Windows errorsFree Scan →Check the legal and payroll treatment
Ask whether the role is overtime-eligible under local law, how hours are recorded, who approves them and when payment or compensatory time appears. Do not assume a survey percentage establishes a legal entitlement. Your jurisdiction, employment classification and contract control the obligation.
Test workload, staffing and role boundaries
Find out who controls scope
Ask: “When a new feature is added, who decides what moves out?” A credible answer names a person or forum, a prioritization method and a recent example. “We all pitch in” without a trade-off can mean that work is simply added.
Ask what a normal week looked like recently
Invite the interviewer to describe their own last milestone: meeting load, production hours, review cycles and support duties. A first-person example exposes assumptions that a general policy statement hides.

Identify vacancy and temporary-staff patterns
Ask how many people are assigned to the team today, which roles are open, and whether contractors or temporary staff are covering permanent work. Ask what happens when someone leaves: Is the work paused, reassigned, automated or distributed across the remaining team?
Clarify your boundaries in writing
Request a written list of primary and secondary responsibilities. Ask which tasks are occasional support and which are ongoing ownership. If the role spans disciplines, ask how performance is evaluated and which manager sets priorities. The Gameworkers.org finding that 52.1% of respondents performed duties associated with another title makes this a central due-diligence question.
Verify pay, overtime and benefits
Separate guaranteed pay from conditional pay
Request the base salary, pay frequency, currency, bonus target, eligibility rules and payment timing. Ask whether a bonus depends on personal, team, studio or publisher results, and whether you must remain employed on the payment date. Treat an indicative range as different from a guaranteed amount.
Read overtime and time-off terms
Look for overtime eligibility, approval requirements, calculation method, time-off-in-lieu rules and any blackout periods. Ask how the studio records hours and who you contact if recorded time is wrong. If the role is exempt from overtime, ask how the studio limits hours in practice.
Inventory benefits and their effective dates
Confirm health coverage, retirement or pension contributions, paid leave, parental leave, disability coverage, professional-development funds and eligibility waiting periods. Ask what happens to coverage if employment ends or a project is cancelled. Benefits described verbally should appear in the offer, plan document or contract.

Check local documents before signing
Have an employment adviser, union representative or qualified lawyer review unfamiliar clauses where practical. Pay, working-time limits, classification and termination rules vary by location. Survey findings from Ireland or a multinational respondent pool cannot substitute for the law governing your contract.
Investigate job security and project risk
Ask what the role depends on
“Which funding, publishing or platform milestones must occur for this role to continue?” forces a distinction between a signed plan and a projection. Ask whether the position is tied to one title, a business unit or a broader employment pool, and whether people can move to another team when a project ends.
Ask about cancellations and layoffs directly
Use neutral wording: “What happened to the team after the last cancelled or delayed project?” Ask how much notice employees received, whether severance or redeployment was offered, and which parts are policy versus discretionary. The IATSE survey announcement connects layoffs and understaffing with possible worsening conditions; it does not tell you the probability at this studio, so request the studio’s own recent example.
Watch for certainty that exceeds the evidence
A manager who clearly labels assumptions—“approved,” “in negotiation,” or “not yet funded”—is giving you usable information. Treat guaranteed launch dates, headcount or bonuses as unverified until the offer or contract supports them.

Evaluate management, respect and reporting channels
Learn how feedback works
Ask how often one-to-ones occur, how performance is documented and how disagreement is handled. Request an example of a manager changing a decision after employee feedback. Ask who can resolve a conflict when the direct manager is involved.
Best Value
Map the escalation route
Identify HR, an ethics or compliance contact, a confidential reporting channel, a union representative where applicable, and the process for investigating harassment or discrimination. Ask what protection exists against retaliation and whether employees receive an outcome or only an acknowledgement.
Ask for a concern that changed a process
“Tell me about a recent concern someone raised and what happened next” is more revealing than “Do you have an open-door policy?” A useful answer explains the issue, the decision-maker, the timeline and the resulting change while protecting confidential details.
Look for respect in the interview itself
- Interviewers explain the role, schedule and evaluation criteria consistently.
- They allow questions without treating them as disloyalty.
- They explain disagreement without blaming absent employees.
- They respect agreed interview times and accessibility needs.
- They can name a reporting path outside the immediate management chain.
Compare what people say with what is written
After each conversation, make three columns: “stated policy,” “recent example,” and “unanswered.” A policy is stronger evidence when a recent example demonstrates it. If a recruiter says overtime is paid but the manager cannot explain time recording, mark the contradiction and request clarification in writing.
Speak with at least one future peer when possible. Ask the same core questions separately, then compare specifics rather than personalities. Anonymous reviews can suggest follow-up questions, but they may describe another team, time period or employment status and cannot establish your prospective team’s conditions.
Use a consistent offer-comparison scorecard
Score each studio only after you have written evidence. A simple 0–2 scale works: 0 means a material concern or no answer, 1 means mixed or unclear evidence, and 2 means a clear recent example supported by policy or contract. Keep notes beside every score; do not turn the total into false precision.
| Axis | Evidence to record | High-confidence answer |
|---|---|---|
| Extra hours | Frequency, longest recent period, predictability, recording and recovery | Specific recent figures and a documented compensation or time-off process |
| Workload and boundaries | Headcount, open roles, scope changes and duties outside the description | A named prioritization owner and explicit role boundaries |
| Compensation | Base, bonus conditions, overtime eligibility and pay timing | Terms match the written offer and local requirements |
| Benefits | Coverage, leave, retirement, waiting periods and end-of-employment treatment | Plan documents or contract language are available before signing |
| Project stability | Funding, milestones, cancellation history and redeployment | Known dependencies are separated from projections |
| Management and escalation | Feedback cadence, conflict resolution and independent reporting routes | Employees can give a concrete example of a concern being addressed |
| Consistency | Agreement among recruiter, manager, peers and documents | Multiple sources describe the same recent reality |
Apply the same axes to every offer. A higher salary does not automatically offset unpaid hours, unstable employment or a reporting structure you cannot use safely; decide which trade-offs are acceptable before comparing totals.
Red flags that require a follow-up or a pause
- “Crunch is voluntary,” paired with praise for people who stay until the work is done.
- No one can state the last crunch period, typical hours or recovery arrangement.
- Scope is added without anyone empowered to remove work.
- The job description and interview describe materially different responsibilities.
- Overtime is discussed as a personal favor rather than a recorded employment term.
- Bonus, severance or benefits promises are not included in the offer or plan documents.
- Interviewers cannot explain what happened after a project cancellation.
- There is no reporting route outside the direct manager, or questions about misconduct are dismissed.
- Different interviewers give incompatible answers and the studio will not clarify them in writing.
Positive signals worth verifying
- Managers describe a recent scope reduction that protected working hours.
- Employees can explain how overtime is recorded and compensated.
- Staffing plans identify owners for uncovered work instead of relying on permanent “heroics.”
- The studio shares realistic project dependencies and distinguishes approved plans from hopes.
- Peers and managers give matching answers without rehearsed slogans.
- There is a clear, independent process for harassment, discrimination and retaliation concerns.
- The written offer matches what you were told and gives you time to review it.
A practical decision sequence
- Collect documents. Save the job description, offer, benefits summary, overtime policy and any written answers.
- Interview across roles. Ask the manager, a peer and the recruiter the same core questions.
- Request missing specifics. Follow up by email with the exact discrepancy, such as hours, bonus eligibility or role ownership.
- Check the contract. Confirm pay, classification, termination terms, intellectual-property clauses, location, working time and benefits.
- Score evidence, not charm. Record recent examples and unresolved gaps on the same comparison sheet for every offer.
- Set walk-away conditions. Decide in advance which combinations—such as unpaid regular overtime, undefined duties or no safe reporting path—are unacceptable.
- Decide with uncertainty visible. If a material answer remains unavailable, treat that uncertainty as a risk rather than assuming the best case.
The strongest evaluation is specific and recent: what happened on the last milestone, who made the decision, how hours and pay were handled, and what changed afterward. Industry-wide figures explain why those questions matter; only the team’s consistent answers and your written terms can establish whether this particular job fits your boundaries.
